Case Study
Coca-Cola’s South African Division used Human Equity to turn a divided workforce into a competitive advantage, achieving record engagement, global-leading performance, and recognition as a best-practice model for equity in business.
Objectives
Coca-Cola’s South African Division became the top-performing division worldwide in 2003, leading in both volume and profitability, while employee engagement rose by more than one-third—the highest in the global system
Solution
The Division faced a divided workforce, low engagement, and limited success from earlier diversity programs, all while needing to double revenue within five years in a highly complex cultural environment.
Outcomes & Impact
Beginning in 2001, the Division partnered with TWI to implement The Total Equity Solution (TES), a staged organizational change process. Leaders built a compelling business case that linked equity directly to revenue and customer satisfaction. Six milestones were set: creating a shared vision, building a strong business case, gathering baseline data, defining leadership accountability, establishing governance structures, and training employees. Measurement was central: the Equity Assessment, Diversity Quotient, and 360-degree leadership tools highlighted critical gaps and created accountability. An Equity Index was developed to track goals, timetables, and outcomes across five priority areas—work satisfaction, leadership, communication, HR policies, and discrimination
Key Learnings
The Division achieved extraordinary results. By reframing equity as a management strategy, they not only delivered global-leading business performance but also transformed culture. Engagement soared, HR policies were overhauled, discrimination complaints were reduced, and a diverse pipeline of leadership talent was built. Equity became embedded in everyday management practices, sustained through quarterly leadership reviews, coaching, and strategic sourcing. Coca-Cola South Africa emerged not just as a business leader, but as a best-practice example of how Human Equity delivers measurable dividends.
